How did Converteo enhance its consultants’ career development journey with Elevo?

Context: before Elevo
Converteo is a consulting firm specializing in technology and data. Its team of consultants helps companies navigate the era of digitalized, data-driven marketing.
In 2015, Flora Herbet joined the company as Head of HR & Recruitment. Two years later, as Converteo was experiencing rapid growth, she decided to tackle the digitalization of career reviews, which were conducted twice a year.
“n 2017, our performance reviews were still done on paper. We were at the very beginning of formalizing evaluation grids by grade, by project… We had just started that reflection and realized we needed to digitalize all these processes.”
- Flora Herbet, Head of HR & Recruitment, Converteo
At that time, the HR team at Converteo also aimed to professionalize the way it assessed its consultant population. Why?
1. At Converteo, consultants may interact with several different managers: their project managers, and their parrain (also known as career mentor). Career mentors are responsible for tracking the career progression of their filleuls (mentees). However, they do not always work together on the same project. The HR team therefore needed to implement a process enabling mentors to receive comprehensive feedback on their mentees’ work, in order to better support them.
2. Consultants themselves were also seeking relevant feedback on their work and skills to foster continuous growth. However, not everyone provided feedback spontaneously. The practice of feedback therefore had to be structured and adopted by all.
3. In the consulting sector, consultants may work on one or even several projects each semester. Professionalizing processes therefore meant harmonizing evaluation practices among consultants who might not be working on the same type of assignments.
Why Elevo?
After benchmarking different tools in 2017, Converteo’s HR team chose Elevo because the platform met all of their needs:
- Digitalization of career reviews, enabling better tracking of consultants’ progression.
- Structuring and developing a feedback culture through 360° Feedback.
- Launching personalized 360° Feedback campaigns, with evaluation grids tailored by grade, and enabling both upward and downward feedback (e.g., project managers evaluated by consultants, and vice versa).
“What I appreciated was that I could configure my own evaluation grids directly in Elevo. But I could also rely on the Customer Success team’s support during this setup stage.”
- Flora Herbet, Head of HR & Recruitment, Converteo

Converteo’s Campaigns on Elevo
On Elevo, Flora Herbet and her team not only launch 360° Feedback and career reviews, but also conduct professional development interviews and manage the monitoring of employees on a forfait-jours arrangement (annualized working days contract).

The Benefits of Elevo for Converteo
Benefits for Consultants and Career Mentors
360° Feedback makes it possible to formalize and centralize all feedback provided on a regular basis.
Career mentors can easily access the full history of their consultants. This saves time for newly assigned mentors, as they can quickly get up to speed on the career journey of the consultants they will be supporting.
By completing self-assessments during career review and 360° Feedback cycles, consultants take a step back to reflect on their performance and skills. Self-assessment is a key milestone in any development process.
Thanks to 360° Feedback, mentors have a panoramic view of their mentees’ work, enabling them to better guide them throughout their careers.
Before Elevo, mentors and mentees discovered each other’s comments only on the day of their one-to-one meeting. In cases of misalignment, having access to self-assessment elements beforehand would have allowed for better preparation. In addition, before Elevo, mentors did not have visibility into feedback from all of their mentees’ peers.
Now, with Elevo, prior to every one-to-one, mentors can access peer feedback on their mentees as well as the mentees’ self-assessments. This process allows them to prepare these crucial development conversations calmly and effectively.
“What matters to us is having a complete view of a consultant’s work over an entire semester — not just one part of it. 360° Feedback gives us that overall picture.”
- Flora Herbet, Head of HR & Recruitment, Converteo
Benefits for the HR Team
To prepare their People Reviews (the equivalent of Career Committees), Converteo’s HR team asks career mentors to produce a semester summary for each of their mentees, drawing in particular on 360° Feedback and the various discussions they have had with them.
The HR team also relies on each consultant’s history, which they can view directly in Elevo.
The centralized information within the platform enables Flora Herbet and her team at Converteo to make strategic decisions:
- Identify the stage each consultant has reached in their career journey
- Determine role evolutions and promotions
- Guide and personalize career paths
- Implement targeted coaching or individual support sessions based on identified needs
- Manage training plans
“Today, Elevo is our bible. We can access all reviews, understand career progressions, and analyze feedback over time. Thanks to Elevo, we make the best possible decisions for the development of our consultants.”
- Flora Herbet, Head of HR & Recruitment, Converteo
The HR team at Converteo places great importance on tailoring career development. For example, they recently created a Lead position — similar to a manager role, but with minimal commercial responsibilities. Why?
Through feedback collected in Elevo, the HR team identified that some employees excelled in supporting consultants’ skill development but were less comfortable with the commercial side of the role. The team therefore created a new position to match specific profiles and career aspirations.
“From the feedback gathered in Elevo, we can, for instance, determine whether a consultant is better suited to becoming a career mentor or a technical expert. With Elevo, we can steer careers in a way that not only meets the company’s objectives but also puts consultants in a position to succeed in their roles.”
