In 2018, Raphaël Carton joined the company as Chief Financial Officer (CFO), with responsibilities extending beyond finance to also include HR — a challenge given that human resources was not his core area of expertise.

Raphaël quickly addressed the annual review process, which until then had been conducted on an ad hoc basis — a practice he found far from optimal.

“Ad hoc performance reviews just don’t work for managers. When you scale, your processes have to scale with you. You need that for your People Reviews. The annual performance review is the counterpart of a People Review, and you can’t be doing salary reviews every month. HR needs to operate within a clear framework, and it’s much easier to tell employees: ‘Reviews happen during this period.’ This clarity is crucial when you’re growing; you can’t run processes à la carte. It’s clearer for everyone. Structuring HR processes is really essential.”

The constraints of Google Docs

In 2018, to better structure the review process at WizVille, the decision was made to conduct evaluations on Google Docs, all at a fixed date. However, using Google Docs introduced its own challenges:

- A time-consuming process: Raphaël Carton had to print all the reviews for signature, then collect and archive them.

- Legal risks: Was every review properly signed? Were they archived correctly?

- Limited scope beyond legal compliance: “Google Docs restricted us. It felt more like a tool for fulfilling legal obligations than a real document for reviews and discussions,” explains Raphaël Carton.

4°) Gathering strategic data

Elevo also enables Raphaël Carton to collect valuable insights. This was particularly true in 2020 during the health crisis. He added an open-ended question to the annual review template to better understand how employees were feeling: “What lessons have you learned from this year so heavily focused on remote work?"

Les fThe feedback gathered was shared with the Executive Committee, leading to concrete actions — such as in-house training to help managers better navigate their HR responsibilities. In this context, managers were, for example, trained on how to conduct one-on-one reviews by learning new practices.

“In our current reviews, direct reports already share their feedback on their managers. But I’d like to broaden that with 360° Feedback. Once you start growing, it’s valuable for managers to receive other, more cross-functional feedback.”
